Market mapping: know the whole pool before you need one person
The organizations that hire best are not faster at searching. They started two years earlier.
When a critical seat opens suddenly - a resignation, a regulatory exit, a health event - the quality of the response is decided by what already exists in the drawer. Organizations with a current market map make a confident hire in weeks. Organizations without one start a panicked search that takes quarters.
What a real map contains
- Every plausible candidate for your critical roles: name, current seat, scope, trajectory
- Movement signals: who is stale, who is blocked, who just got passed over, whose employer is wobbling
- Compensation intelligence: what the pool actually earns, so the eventual offer lands first time
- Relationship status: who you know, who knows you, who has never heard of you
Keeping it alive
A map is perishable. Review quarterly: people move, mandates change, your own strategy shifts. The maintenance cost is a few hours a quarter; the rebuild cost under pressure is enormous.
The relationship layer
The best maps include warmth: the CEO has met two of the five names; the CHRO has a standing coffee with a third. These are not offers or promises - they are the absence of a cold start. When the seat opens, the conversation begins at month six of a relationship instead of minute one.
